Validity Types Handout Construct Validity: Construct validity is the over-arching term that is, essentially, an educated judgment based on the evidence derived from all other types of validity (and reliability!). It can be defined as the extent to which a test actually measures what it purports to measure. It is equally acceptable to define it as the appropriateness of the inferences made based on test scores. Construct validity gains support when other types of validity hold up; Construct validity loses support when other types of validity do not hold up. Content Validity: The extent to which test items sample similar content to what they are supposed to measure or predict. Criterion Validity: The extent to which the test correlates with relevant domains/dimensions/aspects of job performance. Predictive Validity : Test is administered as part of a selection process and performance data are collected sometime later. Advantage: Captures applicant motivational and other cognitive states. Disadvantage: Test scores will be range restricted; where non-cognitive

Concurrent Validity : Test is administered to incumbents and performance data are simultaneously collected. Advantage: Convenience; No faking. Disadvantage: Test scores will be range restricted; motivation and other cognitive states are very different from applicant mental states, so results may not generalize to applicant situation; After spending time on the job, incumbents may know answers to non-cognitive tests because they have job-relevant experience. Convergent Validity: Does the test correlate with other tests that it should, theoretically, correlate with? Does it converge with things it should? Discriminant Validity: Does the test show near zero correlations with other tests that it should, theoretically, be uncorrelated with? Does it show independence from things it should?...
